Decoding New Generation Worker’s Organizational Commitment:A Social Exchange Research Model

This study investigates the relationships among organizational commitment, motivation, and performance of the new generation workers. This study draws upon social exchange theory to develop a research model which predicts that new generation workers lower-order needs have direct effects on their continuing commitment and the higher-order needs have a direct effect on their affective commitment; the outcomes of these two components of organizational commitment are higher job satisfaction, lower turnover and higher performance. This study provides some insights into the research about Chinese new generation workers attributes, work values and organizational effectiveness both from aspects of human resources management practices and theories. This study implies that understanding the new generation workers hierarchy of needs is one of the bases of knowing them well and, therefore, taking steps to retain these employees and increase their performance.
