Effects Of Supervisory Support On Employees Outcomes: The Mediating Roles Of Citizenship Role Definition And Trust In Supervisor

Drawing on social exchange theory, we proposed and tested a mediation model linking perceived supervisor support (PSS) to employee attitudinal and performance outcomes by highlighting two complimentary mediators: trust in supervisor and citizenship role definition. Using 169 supervisor-subordinate dyads from a variety of organizations in China, the studys results indicate that even though trust in supervisor and citizenship role definition jointly accounted for the effect of PSS on employee attitude (I. E. , affective commitment), they explain disparate behavioral outcomes of PSS. It was found that trust in supervisor fully mediated the effect of PSS on task performance, whereas citizenship role definition fully mediated the effect of PSS on organizational citizenship behavior (OCB). In addition, this study contributed to the literature by developing and validating a new OCB scale for Chinese Mainland, the PRC OCB Scale. Results of this study were discussed in terms of their theoretical and practical implications for management research.
