The Impact Of Workload On Intragroup Conflicts—The Exploration Of Main Effects And Boundary Conditions

A variety of research has shown that, as an important work stressor, excessive workload has a negative effect on the individual well-being. However, our knowledge about the influence of workload on interpersonal outcomes has been limited. The paper is aimed to examine the relationship between workload and intragroup conflicts (task, relationship, and process conflict) as well as the boundary conditions. A sample of 113 individuals, working in 37 classroom groups, participated in this study. Using a longitudinal design, we found that workload was positively associated with relationship conflict and process conflict, but was not associated with task conflict. The results also showed that, for individuals with internal locus of control (vs. External LOC), the positive relationship between workload and conflict was lessened. Additionally, the relationship was stronger under conditions of high affect-based trust in the group than low trust. The current research makes substantive contributions by expanding the range of workload and conflicts research, and exploring potentially pervasive moderators.
