Compensation Dispersion, Work Interdependence, and Performance

This paper attempts to explain variations in vertical and horizontal compensation dispersion across firms by industry characteristics and intra-firm task interdependence. We also explore firm performance implications of these compensation dispersions. Preliminary results suggest that firms in industries that require more inter-dependence in tasks (e.g. manufacturing or consumer products) tend to exhibit higher vertical dispersion and lower horizontal dispersion than firms in industries that depend more on individual efforts (e.g. personal and business services). Our results will help identify the contributing factors to the growing gap between CEOs and the average workers in American firms.
