Is simultaneous improvement of work, work process knowledge and productivity in organizations possible and desirable?
The outcomes of a development program were studied on three different outcome levels. Also the course of the development process was analyzed. The results indicated that a participative development program based on the analysis of work process and the development needs in it can improve work, work process knowledge, and productivity of the process. But the analysis of the process of development program revealed that different conceptions of the aims of the development process came up and affected the ways different people acted during the process. As a result the application of the successful development project in the organization studied was finished after some years. The results indicate that organizations should improve their capability to follow-up the outcomes of different interventions on different levels including the power questions in organizations.
